The AI Enablement Hire Is a Trap

Right now, there are over 8,800 AI Enablement job postings on Indeed. LinkedIn's 2026 Jobs on the Rise report put AI Engineer at #1, with U.S. postings up 143% year over year. Demand for "AI agent" skills grew 1,587% in two years. Companies are throwing headcount at the problem.

And most of them are going to waste six months and $200K doing it.

Here's what nobody's saying out loud: the AI Enablement Manager role, as companies are writing it, is a unicorn job. The people who can actually do it are building their own companies. The people who apply for it don't have the cross-functional depth. And the companies posting it don't know what they actually need.

I run an AI advisory that works with growth-stage companies on AI adoption. I've watched this play out a dozen times. Let me walk you through why the hire is a trap, and what works instead.

The Job Description Nobody Can Fill

Pull up any AI Enablement Manager posting. Here's what you'll see:

  • Deep technical fluency in LLMs, prompt engineering, and AI agent architecture
  • Cross-functional experience across engineering, operations, sales, and support
  • Change management expertise to drive adoption across resistant teams
  • Ability to evaluate and select AI tools, negotiate vendor contracts, and build business cases
  • Understanding of data governance, security, and compliance requirements
  • Executive communication skills with the ability to influence C-suite stakeholders

That's not a job description. That's a founder profile.

The person who understands AI architecture well enough to evaluate tools, has the operational experience to redesign workflows, has the political skills to drive adoption, AND can communicate ROI to a board? That person started a company three years ago. Or they're a CTO making $400K who isn't browsing Indeed.

Half of employers already report difficulty filling AI-related positions. When you narrow it to this specific intersection of technical depth, operational breadth, and executive influence, the candidate pool functionally doesn't exist.

The Talent Gap Is Structural, Not Temporary

This isn't a "wait for the talent pipeline to catch up" situation. The gap is structural.

The number of workers in roles requiring AI fluency grew from roughly 1 million in 2023 to 7 million in 2025. That's a sevenfold increase in two years. But most of that growth is in narrow technical roles: AI engineers, data scientists, ML ops specialists. The cross-functional AI leader that companies are imagining? There's no career path that produces them at scale.

Think about it. Where does someone get deep LLM architecture knowledge AND change management experience AND workflow design skills AND executive communication ability? There's no degree program. No career ladder. The people who have this combination built it through years of doing it themselves, usually at their own companies.

So what happens? Companies hire someone who checks three of the five boxes. Then they wait. The new hire spends three months understanding the organization. Another two months evaluating tools. Maybe they run a pilot with one team. Six months in, they've produced a roadmap and a Notion page with vendor comparisons.

Meanwhile, the company's competitors have already deployed AI agents in production.

The Consultant Trap Is Worse

Some companies skip the hire and go straight to a consulting firm. This is the other trap.

Big-firm AI consulting follows a predictable pattern: eight to twelve weeks of discovery, a 200-page transformation roadmap, a set of vendor recommendations, and then they leave. You're left with a PDF and a $500K invoice. Implementation is on you.

The consulting model was built for a world where strategy and execution were separate. You hired McKinsey to think, then your team to do. But AI enablement doesn't work that way. The strategy IS the implementation. You can't separate "figure out how to use AI" from "actually use AI." The understanding only comes from building.

71% of organizations regularly use generative AI, but more than 80% report no measurable impact on enterprise EBIT. That's not a technology problem. That's an implementation problem. And implementation doesn't come from roadmaps.

Method Before Manager

Here's what actually works: install a proven methodology first, then hire someone to maintain it.

This is the approach we take at Indigo. Instead of asking companies to hire a unicorn or pay a consulting firm to produce a PDF, we run a compressed bootcamp where executives build working AI agents themselves. Three sessions over two weeks. By the end, the CEO, CTO, and VP of Ops have each built real tools that run real workflows in their business.

Why does this work?

It solves the knowledge asymmetry. The biggest reason AI enablement hires fail is that the people making the hire don't understand the work well enough to evaluate candidates. After the bootcamp, they do. They know what an AI agent can and can't do because they built one.

It creates internal champions. Adoption doesn't happen because a new hire writes a memo. It happens because the VP of Sales built a pipeline analyzer and showed it to her team. People adopt what their leaders visibly use.

It builds the hiring spec. Once you have a working methodology and a few deployed agents, you know exactly what role you need. Maybe it's a technical PM to manage agent workflows. Maybe it's an ops person to scale what you've built. But it's a specific, fillable role, not a unicorn description.

It produces ROI before the hire. The agents built during enablement are production tools. One executive I worked with built a financial reporting agent in the first session. It now saves his team 15 hours a week. That value was live before he ever posted a job.

The Right Sequence

If you're a CEO or CTO at a company with 50 to 500 employees and you're thinking about AI enablement, here's the sequence that works:

Month 1: Executive immersion. Your leadership team learns by building. Not by reading. Not by attending a conference. By building real AI agents that solve real problems in your business. This can be a structured bootcamp or a focused sprint with an advisory team. The point is that the people setting strategy need to understand the technology at a hands-on level.

Month 2: Expand and systemize. Take the agents and workflows from month one and roll them to the next layer of the org. Department heads build their own tools. You document what works. Patterns emerge. The methodology starts to codify itself.

Month 3: Hire with clarity. Now you know what you need. You've deployed working agents. You understand the technical requirements. You can write a job description that a real human can actually fill, because the scope is defined by what you've already built.

This is the opposite of the standard approach, which is: write a vague job description, hope to find a unicorn, and wait for that person to figure everything out.

The Compound Effect

There's another thing that happens with the method-first approach that doesn't happen with a hire-first approach: compounding.

When an executive builds their first AI worker, it takes effort. New mental models. Unfamiliar tools. But the second worker is faster. The third is templated. By the time you've built ten, the architecture is a pattern you can stamp out in an afternoon.

I've watched this compound effect with dozens of executives. The CFO who struggled through a financial reporter agent builds a cash flow planner, then an expense analyzer, then a board prep assistant. Each one takes a fraction of the time. The method scales because the method is the skill.

A single hire can't create this compounding for you. They can maintain it. They can extend it. But the activation energy has to come from leadership actually understanding what's possible.

The New Job Description

After you've installed the method, here's what the actual hire looks like:

AI Operations Coordinator (or whatever you want to call it)

  • Maintain and extend existing AI agent workflows
  • Train new team members on established methodology
  • Monitor agent performance and optimize prompts
  • Coordinate with department leads on new agent requests
  • Stay current on model capabilities and recommend upgrades

That's a fillable role. It's a $90-120K position that a smart ops person with some technical curiosity can grow into. You're not asking them to be a visionary. You're asking them to keep the machine running and make it better.

Quit Looking for Unicorns

The AI Enablement Manager doesn't exist at scale. That's not cynicism. It's math. The number of people with the required combination of skills is a tiny fraction of the demand.

But the work those companies need done is real. The solution isn't a better job posting. It's a better sequence. Method before manager. Build before you hire. Understand before you delegate.

The companies that figure this out are going to be the ones that move from "we're exploring AI" to "AI runs our operations" in months instead of years. The ones that keep posting unicorn job descriptions are going to spend 2026 the same way they spent 2025: talking about AI transformation while their competitors are living it.
